Explain what the term Dementia means Dementia is a term used to describe the symptoms that occur when the brain is affected by specific diseases and conditions. Dementia is a syndrome do to disease of the brain, usually of a chronic progression nature in which there are multiple disturbances of higher cognitive function. Symptoms of dementia include loss of memory, confusion and problems with speech and understanding. 2. Describe the key functions of the brain that are affected by dementia The key function of the brain affected by dementia are: impairment of memory thinking, and orientation, learning abilities, language and jugement.The resulting disability depends on the interaction between the underlying disease process, the individual and the social environment. 3. Explain why depression, delirium and age related memory impairment may be mistaken for dementia. Dementia often is developing slowly and is not always obvious in the early stages. There are symptoms similar to dementia seen in other illnesses and  sometimes it can be difficult to tell apart dementia from the usual forgetfulness seen in normal ageing. Also there are many other reason why people become forgetful, depressed, anxious, mood changing. Symptoms can be related to some medicines and drugs, vitamin deficiency, thyroid problems. 4. Outline the medical models of dementia Medical model relates to clinical approach, how the changes occur within the brain, managing the condition with medication, etc Dementia as a clinical syndrome is characterised by global cognitive impairment, which represents a decline from previous level of functioning, and is associated with impairment in functional abilities and, in many cases, behavioural and psychiatric disturbances. 5. Outline the social models of dementia Social model is more about the person, how it affects individuals, seeks to understand the emotions and behaviours of the person with dementia by placing him or her within the context of his or her social circumstances and biography. Looking at a person with dementia as an individual, with his or her own history and background, care and support can be designed to be more appropriate to individual needs. 6. Explain why dementia should be viewed as a disability Dementia is not a normal part of the aging process; it is a disease of the brain that leads to disability of cognitive function, behavioural or motor deficits. People with dementia are not able to live alone, they are a risk for them and for others; they need continuing supervision, carers who are trained to meet their needs. Dementia is progressive, which means the symptoms will gradually get worse. 7. List the most common causes of dementia Dementia it is a big umbrella term used to cover different conditions that cause dementia. There are many different types of dementia, the most common are Alzheimer’s disease, Vascular Dementia, Lewy body dementia, Alcohol related dementia, Front temporal dementia. All types of dementia are characterized by abnormal neurodegeneration, which is brain cells dying daily. This leads to cognitive, behavioural or motor deficits. One of the ways to categorized dementia is by where the damage to these cells is occurring in the brain. Alzheimer’s disease cause loss of brain cells, neurons, cause by what are called plagues and tangles in the brain. Plagues comprise of protein, known as amyloid which attach themselves to cells in the brain and ultimately destroys them. Tangles are bundles of abnormal fibres which consist in protein called tau.Alzheimer disease can be seen throughout the brain but is particularly noticeable in the temporal and parietal lobes. It also changes in the brain neurotransmitter system, the chemical messages which allow communication between brain cells breaks down. Vascular Dementia usually is due to a thrombosis, a cloth forming in a vessel which then leads to areas of brain cell death. Lewy body dementia. People with this type of dementia have brain plagues like someone with Alzheimer’s but have fewer tangles and instead have Lewy bodies which are pink staining structures found in neurones brain cells. Front temporal dementia is a degeneration of frontal and temporal lobes of the brain parts there are controlling the behaviour, emotional responses ore language skills. It is a rare form of dementia affecting younger people under the age of 65. Alcohol related dementia caused by atrophy of the brain associated with alcohol consuming. 8. Describe the likely signs and symptoms of the most common causes of dementia Alzheimer’s disease: Slow onset, Memory problems, poor concentration, word finding difficulty, impaired reasoning, increasing frequency and severity of symptoms, problem initiating new ideas, failure to recognise people, places, objects. Vascular dementia: Patchy brain impairments, abrupt onset, insight present, depression common, aphasia can be more prominent, personality changes. Lewy body dementia : memory loss, low attention spam, confusion, lost sense of smell, hallucination, delusion, slowness of movement, shaking of hands and legs, shuffling, sleep disturbance, loss of facial expression. Front temporal dementia: Apathy, routines and obsessions, speech fluent intact, little insight, loos of social awareness, neglect of responsibilities, poor judgement and impaired reasoning. 9. Outline the risk factors for the most common causes of dementia The main factor is old age; over 80 years old it is more likely to develop dementia. The risk factors can be: Unhealthy diet (excess of fat, animal protein, high processed food), obesity, smoking, misuse of alcohol, high blood pressure, lack of exercise, cardio- vascular diseases, and genetic background. A healthy lifestyle may reduce the risk of developing the disease. 10. Identify prevalence rates for different types of dementia Both man and woman get dementia. Dementia affects mainly older people but it can affect younger people. In UK there are about 750.000 people with dementia and 18.500 people under age of 65. Over 17.000 people got Alzheimer; it represents 40-50% of people with dementia. About 10% of people with dementia are known as mixed dementia. Vascular dementia, the second cause after Alzheimer affects about 20% of all dementia. Lewy bodies’ dementia affects about 19% of all dementia and it is believed to increase. Fronto-temporal dementia is one of the rarer types, affecting men and women under 65. It is the second cause for dementia in younger people (under 65) and is the third most common cause for this group of age. Korsakoff syndrome is diagnosed in about one in eight people with alcoholism. Present in about 2% of general population, it is affecting mainly man between 45 and 65 Parkinson dementia represents around 2% of all causes of dementia in the UK. 11. Describe how different individuals may experience living with dementia depending on age, type of dementia, and level of ability and disability Depending of the type of dementia, age, personality, environmental, individuals can experience different challenges despite of the pattern of the disease. Dementia is classified in three stages: early dementia, moderate dementia, severe dementia. In earlier stage a person with dementia can appear more apathetic, louse inters on activities, not interested to try new things, be unable to adapted  to changes, poor judgements, blame others to steal things, became more forgetful to recent events ,be more irritable if they fail on something, have difficulty handling money. In this stage the symptoms are not so evident and can be easily related to old age or tiredness. In moderate stage the symptoms are more evident and disabling. A person became more forgetful, confuse about space and time, lost if it is an unfamiliar surroundings, forget familiar names or confuse one family member to other, wonder around on streets having disturbing nights, behave inappropriate, seeing or hearing things there are not there, become very repetitive, neglected on hygiene or eating, become angry, upset or distressed through frustration. In these cases a person is not able to live alone, will need supervision and assistance becoming a risk for him/her and others. Severe dementia, the person became severely disable and need total care and supervision. Memory is very poor, they can’t remember things even for a minute, louse the ability to understand or speech, became totally incontinent, did not recognise friends or family, need assistance in all ADL’s, being very disturbed at night, restless and aggressive, having difficulty walking, having uncontrolled movements, in time immobility will became permanent. Most people with dementia suffer some memory loss. Depend of the type of dementia, level of their disability, background, there can be some difference. For example in Alzheimer’s disease difficulty in functioning are regular, in Vascular dementia they may have patchy in what they can and cannot do or have some damage in specific areas or functioning and none in others. In Lewy Body dementia, people will have fluctuation in their cognitive state, memory functions tend to be better preserved. They can also have more prominent visual and auditory hallucinations, paranoid and depression may be common. In Front temporal dementia, in early stages the memory remains intact but the personality and behaviour will change. They can behave inappropriately, lose inhibition, language problems. Some abilities remain; even many are lost as the disease progress. The person still keeps their senses of touch and hearing and their ability to respond to emotion. A person with dementia may not be able to communicate their wishes and needs; they may not be able to tell if they are in pain; because of this they will use their behaviour to communicate. The behaviour of a person with dementia is a big challenge for carers. It will not always be clear what the person is trying to tell, it is up to the carer to try and find out what the person needs. Because a person with dementia is forgetful, confuse, became frighten not knowing where he/she is, not recognise the people, surroundings, he/she can show challenging behaviour. They can become aggressive, they can hurt themselves or others, shouting, wondering and usually trying to go out. Their personality can change and it is frustrating for family who know their beloved, a nice, calm person can become totally different. Although some symptoms are common to many people with dementia, each person’s experience with the disease will be different. Dementia it is a disability; a person with dementia will need someone to be with them all the time to meet their needs, to protect them for becoming a risk for them and others. 12. Outline the impact that the attitudes and behaviours of others may have on an individual with dementia Because behaviour, in my opinion, is the most challenging when caring for a person with dementia, carer has to be well informed about their client. Attitudes and behaviour of others may have a big impact in evolution of the disease. The behaviours shown by people with dementia happen for a reason The person with dementia’s behaviour may be related to something in their past life, a job or a role such as being mother or father. They may be trying to tell you that they are lonely and miss their family. Or they could be telling you that they want to feel useful. Provided person centred care is of the outmost importance, therefore is essential to have prior knowledge of the client’s past for example hobbies, family structure. A well structured plan of care for staff to follow is  essential, to treat the client as a human being is crucial and not as someone with dementia. Many people with dementia have a fragile sense of self-worth; it’s especially important that people continue to treat them with courtesy, however advanced their dementia. A surrounding can influence person behaviour; a person with dementia can show bad behaviour just because he is trying to tell you something about their environment. It can be a noisy room, a cold room, they does not know where they are. The client with dementia should be safeguarded and protected from the conflictual situation, noisy environment, pain or unpleasant experiences which may trigger a challenging behaviour. The attitude of the people around, the way they speak or behave may influence the mood of someone with dementia. It is best to stay calm, provide reassurance and distract the person attention to something pleasant for him. The carers and family must understand that the person’s behaviour is not something he can control, or something he means it. Understanding, tolerance, encouragement and kindness while preserving the dignity of the person is the best way to cope while carrying for a client with dementia. It’s very important that people with dementia are treated with respect, to remember that a person with dementia is a unique and valuable human being, despite their illness.

Assess the View That Cults and Sects Are Only Fringe Organisations That Are Inevitably Short Lived and of Little Influence in Contemporary Society Essay

It can be argued that cults and sects are only fringe organisations that are inevitably short lived and of little influence in contemporary society, however some may have views to contrast this idea. A sect is an organization, which usually breaks off from an established religion, which finds itself in disagreement with beliefs and values of wider society and refuses to tolerate the beliefs of others. Although the desire to be a member is voluntary, as oppose to being born into, like religion, sects are rejected by society and claim strong obligation and commitment by its members. A sect is an extremely narrow-minded organisation, which is often led by a charismatic leader. Whereas, in contrast, a cult does not progress from a mainstream religion and does not reject or challenge societal norms. However, as tolerant of other beliefs as they are, they still attract a great deal of negative press, for example brainwashing. Members in a cult are usually more like customers than followers. An example of a cult is Heavens gate, which is a destructive doomsday cult, centered in California. There is a mass of supporting evidence that cults and sects are short lived and insignificant to wider society. Nevertheless, it must be maintained that the matter is complex as there are many sects and cults, which identify themselves differently. There is evidence to support this view of a short-lived nature of sects. This is due to many reasons. World rejecting sects, due to their nature and succeeding societal rejection and stigma of bad press, must be able to compromise with society and becoming a denomination and therefore cease to be a sect, if this is not done then the sect will die out. There is also an argument that sects cannot have a great deal of affect upon society over a long term period as they cannot survive past the charismatic leader’s lifetime and therefore sustain themselves over more than one generation. The American theologian Niebuhr theorises that another reason for transience of sects is that they rarely live past the 1st generation because the 2nd generation usually lacks the belief of the 1st. In this way, their membership dwindles as the 2nd generation chooses to leave the sect and hold other views in wider society. However Wilson disagrees with Neibuhrs view and says that he overates his case and chooses to not pay attention to groups who did preserve a ‘ distinct sectarian stance’. Similarly, evidence proves to discredit the belief that a sect fails to live on past their leader’s death. For example, The Mormons have continued for many generations and also the Amish- however this could be attributed to the protective ‘isolation-like’ in which they live. There is also a possibility that the Moonies surviving is due to the leader preparing for his son to take over his position as the charismatic leader after his death, however this is yet to be seen. Cults have seen a large incline in their number recently and because they are more accepting of wider society and despite receiving bad press, offer a practical solution to peoples’ issues and wishes, seem less likely to die out due to refusal and disapproval. They are also financially rather stable, the Church of Scientology for example has an estimated income of over  £200m per year. This is down to the consumer attitude of cults. There is also a mass of evidence for their importance in society in a sense that audience cults have a mass market of ‘self help therapy’ there are many books available for example, tarot reading, crystals and reflexology regularly appear on the best seller list and often more room is devoted to these books rather than Christianity books themselves. The view that cults are fringe movements is less supported than that for sects. Sects very infrequently continue on as sects but cults such as scientology are not only prosperous but also have a huge celebrity following trend; admired by the public for example Tom Cruise. There is also evidence that sects and cults can be of great influence to society – though it is debatable as to whether or not that is possible today in a society as apparently secular as ours. Weber suggests in his Theodicy of Disprivilege that because they offer a solution to problems: justification and explanation for life and its problems, to marginalised groups such as dropouts or ethnic minorities, world rejecting sects that offer status appeal to people. An example of this is Liberation Theology which was for the poorer people which had great influence upon the priorities of the Catholic Church in Latin America (though it has become more conservative, it continues to represent human rights and democracy). Bruce argues that it is not a religion and is instead a shallow, meaningless thing. Due to the elements of choice it offers, the choice about which bits to believe and whether to take its readings into account, it does not require commitment. This he argues prevents it having religious status. Post Modernists see it as being spiritual shopping: it is part of a consumerist culture. Despite not necessarily being a religion, there is lots of evidence to show that it has influenced society as a whole and, some sociologists would claim, aided secularisation. There is also evidence to show that it is unlikely to be particularly short lived as it fits in so well with our Capitalist, consumerist society and our individualistic values and is so profitable. Therefore, though there is strong evidence to show that sects and cults are ‘fringe organisations’, there is sufficient evidence to suggest that neither are short lived in themselves either through the Sectarian cycle or demand and supply (though sects tend to become denominations) and also to suggest that the influence of sects and cults on society is greater than expected; though the influence of sects and cults is exemplified by older examples and so one cannot be sure as to how successful they will be in today’s society, except in regards to specific sects and cults. In conclusion, the view that cults, sects are fringe organisations that are inevitably short-lived and of little influence in modern-day society, is on the whole not wholly correct but has some strength in that the permanency of all is arguable as is their status as fringe organisations.

Ladies and Gentlemen, Have you ever thought about the food you eat? Of course you have, we all do. We think about the taste, the ingredients and the health benefits, but we don’t question where the food comes from and we barely think about all the chemicals and toxins added to it, because most foods that we are surrounded with are all the same, most food companies that we enjoy are not organically produced, but are just easier to obtain. We see organic food so rarely and are encouraged so rarely by it that we don’t even think of it as a priority, we just think of it as an expensive rare market. I believe that people all around the world should support organic food production. In 1983 genetically modified food was introduced to the world, and by 1996 it was found on super-market shelves worldwide. It was a huge commercial explosion. Genetically modified food is produced from plants and animals that scientists have been able to modify by changing the gene structure, which can alter foods characteristics. One of the first examples of genetically modified foods is the FlavrSavr tomato; as you know when a tomato ripens, it reddens becomes soft, and naturally rots. Scientists then chemically were able to change the gene that causes this, meaning the tomato can ripen for longer, redden for longer, and rot slower than it naturally would. One of the main reasons why we should support organic food growth productions is for the better benefits for our bodies and health. As farmers plant seeds, they slowly inject the growing food with numerous amounts of toxins to make it genetically modified/ non-organic. The worst additions would be the pesticide toxins and irradiation. Pesticides are horrible toxins used on growing plants like tomatoes and oranges, which cause health risks. The Environmental Health News found a new case study showing that â€Å"prenatal exposure to pesticides, can decrease a child’s IQ and are proven to be more harmful to boys than girls as their developing brains are much more vulnerable.† Close to the end of the process when all the toxins have been added to create a sure non-organic product, irradiation is accustomed for non-organic products as it’s meant to kill the harmful bacteria and microorganisms in the plant, however naturalbias.com states â€Å"The purpose of  irradiation is to kill pathogens, but the ironic part is that it doesn’t kill all pathogens and certainly destroys most of the food’s good qualities. Irradiation also changes the chemical structure of the molecules within the food and can transform them into mutagenic and carcinogenic compounds that promote cancer.† All of this combined creates an awful product that I’m sure no one wants to consume. Laura Fillmore, from Gardnerville, Nevada, states in the NY Times â€Å"organic production is better for the land. Not probably better, but definitely better.† You probably don’t think about this much, because as teenagers we eat a lot of unhealthy products and although we are aware of some consequences and possibilities, we don’t seem to be very concerned about where the food comes from. Nevertheless we are concerned for the future of our planet, we want to help, we do the little things that make a difference; we recycle, we turn off the lights, we care about our future and our planet. But did you know that eating organic food can actually benefit the earth just as much? The chemicals added to the non-organic plants, suck all the nutrients out of the soil, damaging it, until it can start to restore, which can take over a hundred years. The land becomes useless, that’s why the US government is already looking for foreign land, which they could use for their farming. Due to these plantation techniques soil erosion occurs, it forms large amounts of dust in the air and when mixed with wind creates air pollution, which is v ery environmentally unfriendly, that’s why organic food is a better choice for farmers and for us to support. It’s an easy way we can help save our planet and our health. Organic food does tend to be more expensive, but if people can support organic food and demand its production, maybe we can create a better world for the next generation of people, it’s hard but it’s a goal that’s worth striving and completing! If we want to help our planet, our countries, and our selves we need think carefully about what we’re eating. We need to support organic food production we need to choose the best there is; which means the simplest. Different opportunities are offered to the workers upon their joining of these trade unions. For instance: creating better employment opportunities, promoting productive practices, providing training to adapt to technological and institutional changes, enhancing social protection, increasing safety nets and promoting social dialogue, thereby providing incentives for the workers to associate with the unions (Budd 2004a). On the other hand, the business environment itself has become pretty competitive and effective, whereby social welfare is replaced with economic welfare (Paul, et al. 2001), consumers have become more important than workers, and the work is viewed as yet another input to the production process (Budd 2004a). This situation poses a threat to employment issues, as debates over labor unions, wages, family or sick leaves, or work standards are reduced to debates over labor costs and their effectiveness (Budd 2004a). Hence, the workers have a full right to join these trade unions and actively seek to maximize their utility in proportion to the work they do. Also, in an attempt to achieve decent work, work which is not just viewed as economic activity but also is given a human face (i.e. embraced psychologically, rewarded materially, and responsible ethically or morally) (Budd 2004a), workers should join trade unions which do not just increase their efficiency but also make them more motivated, focused, satisfied and skilled hence b ringing benefits to the organization as well. Therefore, union memberships should not be prevented by the employees. John W. Budd, the professor of Industrial Relations Land-grant at University of Minnesota, stressed the fact that employment objectives should not just be focused upon efficiency, but also should be focusing upon the two equally important factors, equity and voice (Budd 2004b). I failed to understand the values and the morals she tried to instil in me to make me a whole woman, just like she was. It was a Friday afternoon. I had just got home from an exhausting day at school. Mum was not home as yet. I lingered around the house thinking that she would be stuck in traffic and I was hoping she would come home soon because I needed to be at a party later that evening. Time passed without me doing anything constructive. I only forced myself to do work when mum was home and so I was enjoying the alone time I had with myself. The phone rang. I picked up the receiver not knowing that this one phone call would change everything forever. A jagged and cold voice whispered the news of my mum’s accident to me. My mum had slipped into a coma and the chances of her surviving where close to impossible. After hearing about this I was left dumbstruck! The receiver slipped out of my vigorously shaking hand. A sharp pain penetrated my veins and spread like a hot burning fire through my body. The fire entered my heart and my heart sank in a pool of escalating anguish. My fingers felt numb and I was unable to move for a few seconds. Slowly my hurt began flowing down my blistering cheeks as tears. The tears were flowing uncontrollably. It has been six months since the accident. In these months I’ve realised the importance of my mum. I feel the emptiness in my life. I took all the things she did for me for granted. I never showed her love and affection that she deserved. When I look back I regret all the things I should have done for her. I regret each and every word that I spat to her in anger. I regret the times we fought. Most of all I regret not telling her I love her. Thereafter the Sonoco Company improved and they started reviewing their procedures and internal structures without being product oriented in order to gain maximum competitive advantage in the industry. The major changing point of Sonoco was the appointment of their Senior Vice President of Human Resources, Cindy Hartley. She changed the whole Human Resources system with some radical and significant changes which were studded into the firm as highly decentralized and which was not consistent at all. They believed the HR as a strictly back room operation (Sonoco Products case study). Traditionally Human resources function was viewed as a cost to be minimised (Becker and Gerhart, 1996). Initially Hartley discovered that most of the sections or the departments had their own way of doing things. The corporate human resources had very little work to do in the company as a whole, they were another mere department in the organisation which had little influencing power and authority. The main objective of taking Cindy Hartley was to streamline the Human resources function of Sonoco, in order to achieve the goals of creating competitive advantage, to promote best internal practices and reduc e the duplication of work. She was identified as the Change Maker of the firm (Sonoco Products case study). The change makers were interventionists with a strategic agenda focused on both the hard realities of business performance and the softer HR interventions designed to enhance employee commitment and motivation. It was this new role that perhaps most clearly differentiated HRM from traditional personnel management (Guest, 1987, pp. 505-9; Storey, 1992, p. 180). Under the leadership and guidance of Hartley, Sonoco had the luxury of changing its strategy focusing mainly on three areas such as performance management which will directly reflect the contributions made by the employees. She stressed the importance of this as performance management and compensation were HR fundamentals (Sonoco Case Study, p5). Thereafter Hartley focus was on Sonocos talent development and management system in order to refine employees skills and to identify and develop deficient skills. Final was the succession planning that needed to be integrated into business as usual in order to identify and prepare the next generation of leaders. (Sonoco Case Study, p4) Two business models were presented by Hartley to the Sonoco Companys executive committee. One was a centralised model which will target, in reducing the cost of administration and increase process improvements in order to gain a $3.1million worth of savings for the company. In this model most of the HR services will be handled by four centres of expertise. The main disadvantages of implementing this model was restricting opportunities to align directly with individual businesses needs and interests would make other objectives more complicated. (Sonoco Case Study, p6) Second option was the hybrid model where the divisions of the firm would retain some direct involvement in staffing, succession planning, personnel programmes, compensation and benefits. The main advantage of this model was that it would leave intact a divisional HR presence on which GMs could rely on, where by creating a strategic link between corporate HR functions and the businesses (Sonoco Case Study page 6). This model would generate savings of $2.7million for the Sonoco Company. The main question that arose in implementing this model was whether the changes could be effectively driven across the company. More changes were seen in Sonoco since the appointment of Harris DeLoach, Sonocos new Chief Executive Officer. His main ambition was to implement a new business model that would generate a significant growth in the company as well as it will reduce the functional cost which will keep the company more globally competitive among the other firms in the industry. The new model must also reduce the functions costs by 20% or by $ 2.8 Million (Sonoco Case Study page 1). Further, DeLoach gave the task to Hartley with devising two alternative organisational structures for HR that would cost less and support three ambitious objectives, Firstly to increase General Managers (GM) accountability for talent management, Secondly to distribute HR talent and support more evenly across the companys divisions and make HR systems and processes consistent and Finally to optimise HRs ability to provide customised , strategic support to the GMs business (Sonoco Case Study page 1). Also he made the objective s clear saying You can have the best strategy in the world but if you dont have effective execution by people, its going to fail. Thereafter Hartley focused on the two models described and Both of Hartleys alternatives are improvements in the structure of the firm which will change the traditional way of working at Sonoco. Due to these changes the most important change was the high involvement of human resouses personal in the areas which were handled mostly by the GMs. Therefore, the human resourses fulfilled their objective of controlling HR functions in the firms divisions. Further, its understanded that most of the advantages of the centralise solution are disadvantages of the hybrid one vice versa. Due to this one can argued that the centralized model is more suitable for short term progress, since it can help the firm to reduce more than the expected cost cut of 20% which was the wish of CEO, DeLoachs. However, it implies potential dangers for future operation in longer term. In the other hand this morel (centralize) is not that flexible in nature and also not suitable to implement as it will make a consi derable change in the structure of the difficult in a highly challenging market. In addition other disadvantage is that the restriction of opportunities to directly align individual businesses needs and demands, which would make other objectives of Sonoco more difficult. In terms of hybrid model, on the other hand looks like not attractive which is not meeting the requirement of expense deduction and may lead to redundancy mainly due to large set of HR personnel being involved, which will lead to an additional expense to the firm. But in the hybrid model, the potential for longer term is much better than the centralized model. Sonoco will also feel higher flexibility and can adjust to the change of market easier. Also Sonoco operates in 32 countries with different sets of cultural dimensions (Hofstede, 2010). Further, in the hybrid structure, with the feature of decentralization, which will help the company to be more flexible in terms of implementing HR activities which are suitable for each country or territory and by selecting hybrid model cultural conflicts will be minimised. Due to those reasons and also by compairing the advantages and disadvantages, the hybrid model seems to be a better option for Sonoco rather than the centralized structure. In implementing either of these models would have a bigger impact and risk involved to the firm but given CEOs main objective of making best use of employees, the most suitable choice seems to be the hybrid model. After the arrival of Hartley, Sonoco implemented a new performance management system and where individuals are accountable for their failures. Accordingly, Performance Management is a process which contributes to the effective management of individuals and teams in order to achieve high levels of organisational performance (Armstrong and Baron, 2004). Furthermore, performance management makes a culture in the firm where employees as individuals and also as teams take responsibilities for the continuous improvement of business processes and of their own skills, behaviours and contributions (CIPD, 2011). Therefore, Hartley changed the working culture of Sonoco by bringing in a new HR system. Sonoco made the Setting up the new system was mainly due to achieving of organisational objectives and targets, with individual performance metrics in line with the corporate targets. The targets set out by Sonoco can be measured using number of performance management tools such as, 360degree feedb ack, learning and development , performance appraisal, setting performance objectives and performance related pay like wise. Major changes were injected into the Sonoco company. After the introduction of the cyclical model to the firm, it ensured that individual performance objectives and the targets will reflect the organisational goals of the business. Further, in this senario Supervisors and the employees will agree on personal objectives and targets during the performance appraisals. Thereafter the targets will be measured considering their divisional targets. If you take as an example, in division one, each plant manager would have a set of metrics like quality, customer returns ,plant profit, machine downtime and safety. Sonoco case study stresses the importance in the foundations of performance management of motivation theory, especially goal setting and expectancy theory. The acceptance of goals by employees and the increasing of difficulty levels of such goals can lead to increased motivation and performance (Locke Latham, 1984). Further several HR tools were used by Sonoco to drive employee and organisational performance which was MBO. This is a goal orientated management tool in which managers and employees come together to agree upon a set of objectives to contribute to organisational performance, Drucker (1954). Additionally in this system individual employees development needs and personal training and development schedule will be agreed upon. (Sonoco Case Study Page 5). Further, Sonocos changed the previous eighteen salary grades and it was changed into a very simple and easy system of five salary bands in order to enhance managerial flexibility in differentiating among employees and awarding merit increases (Sonoco Case Study Page 5) These changes were implemented by Hartley in the new performance management system at Sonoco Products also stressed the importance of an universal compensation system within the firm. Also with the implementation of performance related pay system, it gave an incentive for the high performing individuals at Sonoco Products. The main objective of this was to benefit or reward to individual contributions while within the market guidelines (Sonoco Case Study Page 5).
